本國觀光產業受到整體政治、經濟環境及淡旺季之影響,飯店業供需隨之消長,導致員工容易感受到對於工作保障的不安全感。尤其自2020年起,在新冠肺炎的肆虐下,無薪假與資遣常常與飯店業和觀光產業畫上等號。本研究旨在探討飯店從業人員的工作不安全感和焦慮造成員工對於組織情感性承諾的影響,心理韌性是否扮演調節角色。本研究針對本國北部、中部、南部之九家四星級或五星級飯店現職員工,發出360份問卷,有效回收297份問卷,問卷之有效回收率82.5%。經由Hayes(2013)的PROCESS模型5分析後得知,飯店從業人員工作不安全感經由焦慮的中介角色對情感性承諾具有負向影響;然而心理韌性對於工作不安全感對情感性

承諾的負向影響具有不一致的調節效果。心理韌性低或具一般水準者,工作不安全感對情感性承諾,具有顯著的調節效果。但高心理韌性反而強化了工作不安全感對情感性承諾負向的影響效果。因此建議未來可針對員工工作不安全感所產生壓力反應對調節功能的影響做進一步研究。最後本研究對飯店經理人提供實務上建議,在市場供需起伏變化大時,應作出適當決策來降低員工可能發生的不安全感及焦慮情緒,以防員工對組織承諾下降。
